Why the most successful practices are reimagining the hygienist role

As the dental industry continues to navigate workforce shortages, one thing has become increasingly clear: retaining hygienists is not just about compensation or scheduling flexibility. Hygienists want to feel trusted, supported and empowered to fully utilize their clinical expertise. Practices that recognize hygienists as true clinical partners are often the ones building stronger, more stable teams.

That shift is also happening more broadly across the profession. In recent years, several states have introduced legislation expanding the scope of dental hygienists as policymakers look for solutions to workforce shortages and access-to-care challenges. Colorado, for example, recently enacted a law to expand hygienists’ authority in areas including local anesthesia administration, screening procedures and supervision of dental assistants. These legislative shifts reflect a growing recognition that hygienists can and should play a larger role in preventive care, early diagnosis and treatment planning.

Supporting hygienists’ clinical autonomy starts with equipping them with the right tools, technology and training to lead confidently in the operatory. Offices across the Aspen Dental network have deployed technologies to enable hygienists to work at the top of their license, such as Videa’s Clinical Assist platform and preventive treatment solutions like Curodont that can be administered directly by a hygienist. These innovations, paired with continued training and support, help hygienists identify disease earlier, communicate findings more effectively and guide patients through treatment recommendations with greater clarity and confidence.

But technology alone is not enough. Continued development and mentorship are equally important to long-term retention. That is why The Aspen Group has invested heavily in programs that support hygienists throughout every stage of their careers. Through The Aspen Group University, hygienists have access to ongoing continuing education, virtual and in-person learning opportunities, and development pathways designed to strengthen both clinical and leadership skills. We want to equip our hygienists with the tools and skills they will need at every step of their career to continue to be successful and grow within Aspen.

In parallel, the organization’s hygiene support team, made up of experienced hygienists across the country, provides structured onboarding, mentorship, coaching and day-to-day clinical support directly to office teams. That investment in continued development has become increasingly important as more hygienists look for opportunities to expand their skills, take on leadership responsibilities and build long-term careers beyond the chair.

Ultimately, retaining hygienists comes down to creating workplaces where clinicians feel trusted, valued and continuously invested in. Organizations that combine clinical autonomy with strong mentorship, modern technology, and meaningful development opportunities are often the ones building the most resilient hygiene teams and delivering stronger patient care as a result.

At the Becker's 5th Annual Future of Dentistry Roundtable, taking place September 14-15 in Chicago, dental leaders and executives will gain insights into emerging technologies, practice growth strategies and the evolving landscape of dental care delivery, with a focus on innovation, patient experience and operational excellence.
